Recent data and corporate activities in Japan indicate a significant shift toward earlier job-hunting activities among university students. Surveys from Benesse i-Career show that 31.6% of students in the 2028 graduating class begin job-hunting by the winter of their second year. This trend is supported by high participation in internships, with over 81% of surveyed students having entered at least one internship or open-company program to better understand work environments before committing to roles. Further data regarding the 2027 graduate class shows that approximately 60% of students start their search before June of their third year. Gakujo data corroborates this, noting that 15% of students begin activities as early as their first or second year. This has led to a growing polarization in the recruitment landscape, creating a gap between early starters and those who only begin after the official March recruitment period. In response to these shifts and a shrinking workforce, companies are adapting their strategies. For example, Sankyo Seiki is targeting ‘U-turn students’—those studying in metropolitan areas who intend to return to their hometowns—by utilizing social media branding and proposal-based internship programs to identify proactive talent early in the academic cycle. Additionally, companies are refining post-recruitment development. A survey by Hajimari of 111 HR professionals regarding 2026 new graduate training found that while 52.3% of companies successfully linked training to practical duties, 42.3% identified this connection as a primary area for improvement. Consequently, 46.8% of respondents intend to strengthen training by introducing skill diagnostics and assessments to move toward more personalized development models.
